توسعه و بهرهوری حداکثری در سازمانها همواره یکی از دغدغههای مدیران بوده است و در این راه مطالعات گسترده و ژرفی از دیرباز به انجام رسیده است. واکاوی وجود و رفع موانع محسوس و نامحسوس از مسیر بهبود و ارتقای حرفهای منابع انسانی در سازمان نیز، امروزه به نیازی فزاینده و غیرقابلعبور تبدیل شده است. شایعه سازمانی بهعنوان پدیدهای ساختار گریز و ترمزی در مسیر و سرعت حرکت سازمانی در کنار مقوله سکوت سازمانی، بهعنوان رفتارهای ناسالم و غیرحرفهای در محیطهای سازمانی مشاهده میشود. واکاوی حاضر باهدف یافتن رابطه و نقش ریاکاری سازمانی در قامت میانجی بین پدیدههای سکوت سازمانی و شایعه سازمانی در محیط کار شکلگرفته است. جامعه آماری کلیه معلمان مدارس شهر مشهد تشکیل داد. با استفاده از فرمول کوکران 110 نفر با روش نمونهگیری تصادفی ساده بهعنوان نمونه انتخاب گردیدند. این پژوهش از نظر هدف کاربردی و از لحاظ ماهیت و روش، توصیفی - همبستگی است. روش گردآوری دادهها پرسشنامه بود، بدین منظور از سه پرسشنامه استاندارد استفاده شد. روایی پرسشنامهها با استفاده از روایی صوری و سازه و پایایی با استفاده از ضریب آلفای کرونباخ مورد تأیید قرار گرفت. برای تجزیهوتحلیل آماری اطلاعات جمعآوری شده از مدلسازی معادلات ساختاری و نرمافزار AMOS24 استفاده شد. یافتهها نشان داد که ریاکاری سازمانی، رابطه میان سکوت سازمانی و شایعه سازمانی را میانجیگری مینماید و رفتارهای ضد بهرهوری سازمانی را تشدید مینماید و احتمالاً کارکنان با بروز رفتارهای ساختارشکن به آن واکنش نشان میدهند بر این اساس پیشنهاد میگردد برای ازمیان بردن رفتار ریاکارانه و شایعه پراکنی معلمان و رفع چالش سکوت در سازمان، مدیران زمینه افزایش همکاریهای تیمی و فعال نمودن گروههای آموزشی داخلی و شفافیت در اعطای ارتقاء و مشوقهای مالی و معنوی یکسانی را برای معلمان در نظر گیرند.

Maximum development and productivity in organizations has always been one of the concerns of managers. Extensive and deep studies have been carried out in this way for a long time.Analyzing the existence and removal of tangible and intangible barriers to the improvement and promotion of human resources efficiency in the organization, has become an increasing and Non-negligible need today.Organizational rumor is seen as a braking structure in the path and speed of organizational movement along with the organizational silence, leading to unhealthy and unprofessional behaviors in organizational environments.The present study has been formed with the aim of finding the relationship and role of organizational hypocrisy in mediating between the phenomena of organizational rumors and organizational silence in the workplace.The statistical population consisted of all school teachers in Mashhad city,Iran; of whom 110 were selected as a sample using simple random sampling method and Cochran's formula. This research is applied as practical in terms of purpose and descriptive-correlative in terms of nature and method.The method of data collection was a questionnaire. Aiming this, three standard questionnaires were used and its validity and reliability were checked and confirmed using combined reliability methods and formal and structural validity tests.Structural equation modeling and AMOS24 software were also used for statistical analysis of the collected information.Findings showed that organizational hypocrisy mediates the relationship between organizational silence and organizational rumor and exacerbates organizational anti-productivity behaviors, and employees are more likely to react to it by engaging in destructive behaviors.Increasing the formal, informal and sincere interactions of managers with employees, transparency and sharing of relevant and necessary information with them, are among the proposed ways to promote the desired organizational culture and increase productivity.
